Say that if they can give you an exact date in paperwork that they will bump your pay then and only then would you consider giving them “extra labor”. This “grow into your new role” then actually hiring the new director which will leave you with all that work with will take anywhere from 6-8 months. So basically I would have it in writing that you would take the additional responsibilities at a fair pay raise according to the market value of the position. 9 times out of 10 they won’t give you the position otherwise they would have given you the job already or at least ask you to apply for it.

It’s so wonderful that you all believe in me, and I want to truly thank you. However I am not in a position to take on more responsibilities for no advanced pay. That’s just not how business is done, on your end or mine. I’d love to grow this role out and really see how I can truly make an impact. I would need $X dollars effective immediately to make this occur. Get it in writing. If they’re serious about giving you a raise, they shouldn’t have an issue. If not, they’re just going to give you more work and continue moving the goalposts without additional pay. If that happens, find another job if possible, but with that fancy new title. It sounds like a good opportunity. I would ask if this a probationary period or if you title would be “acting manager/director”. And nail them down on a time frame when the final decision would be made. Without a timeline, you could be in limbo forever.
